ENHANCING TOURISM HUMAN RESOURCE TRAINING EFFECTIVENESS FOR INTERNATIONAL INTEGRATION: THE MEDIATING ROLE OF LEARNING MOTIVATION

Abstract
In the era of globalization and digital transformation, tourism education in emerging economies such as Vietnam faces pressing demands for quality improvement and international integration. This study aims to develop and validate a structural model identifying key determinants of training effectiveness in tourism human resources, with a particular focus on the mediating role of learning motivation. Drawing upon theories of motivation and international competence, the research examines five input factors—teaching quality, curriculum quality, internship opportunities, school–enterprise linkage, and digital competence—through the lens of Partial Least Squares Structural Equation Modeling (PLS-SEM), based on a survey of 538 tourism students at internationally oriented universities in Vietnam.
The findings indicate that all five input factors positively influence students' learning motivation, with school–enterprise linkage and teaching quality exerting the strongest effects. In terms of direct impacts on training effectiveness, teaching quality, curriculum quality, and internship opportunities are statistically significant, while the effects of school–enterprise linkage and digital competence are fully mediated by learning motivation. This highlights learning motivation as a pivotal mechanism through which educational and experiential factors shape training outcomes.
The study contributes to the theoretical understanding of training effectiveness by clarifying both direct and indirect pathways in the context of internationalized tourism education. Practically, it offers actionable recommendations for curriculum design, teaching improvement, and institutional–industry collaboration to enhance the global readiness of tourism graduates.
